Sears and Homwvall (2010) sought to investigate the relationship between leader-member exchange (LMX) and the levels of emotional intelligence (EI) for a supervisor and subordinate.  They hypothesized that the similarity level of EI between a supervisor and subordinate plays a significant role in LMX development.  The authors recognized that subordinates in high LMX relationships obtain numerous intangible resources, such as increased support, consideration, and feedback.  They also acknowledged that empirical research has shown that when employees perceive higher levels of LMX, there is a greater likelihood of positive outcomes, including job satisfaction, empowerment, elevated performance, and creativity.

Describe how you think the research in the article is useful.

The research in this article is useful to managers for several reasons.  Based on survey results, the authors concluded that LMX was strongest in relationships where both the leader and subordinate had high EI.  Interestingly, when a supervisor and subordinate both had lower levels of EI, the subordinate still perceived the LMX quality as relatively high.  One implication of the research is that leader and follower EI jointly influences LMX.  Another implication is the value of reinforcing EI skills training for both leaders and followers.  A third implication is that EI plays an important role in the development of leader-follower working relationships in an organization.  Finally, the research implicates that matching a leader and follower with similar levels of EI can enable the two to collaborate in a more effective manner.

The dependent variable (Y) in this research is leader-member exchange.  The independent variable (X) is emotional intelligence.  The research sought to determine how emotional intelligence levels influence perception of LMX quality.

How might the research models presented be wrong?

One particular concern regarding the research is that only 37 dyads were surveyed.  Additionally, all of the study participants were from the same industry (public sector) and organization.  While the study did include two personality control variables (conscientiousness and core self-evaluations), using additional personality control variables, which are closely related to EI, could potentially assist in making a definitive distinction that EI influences the perception of LMX quality versus a personality trait, closely related to EI, being the influencing factor on LMX.
